At what point in your career did you decide to code less and do more management?

shifted to less coding and more management after about 5 years, when managing teams and projects started feeling more impactful than writing code solo.

In a way it helps you provide more value than by writing code. 

I've felt like this a few times and feel that writing code only gets you so far in terms of delivering value.

Who fails and who succeeds in an organisation and why?

Success often depends on adaptability, leadership skills,I’d say passion for the role plays a big part too. 
What’s your take on what sets people apart?

Communication’s a game-changer too,missteps there can drain the whole team.

I agree with you fully, if your heart is not there, you won't be aligned to give the best of yourself.

Effective communication I'd say is one of the key skills too. Miscommunications and misunderstandings suck out a lot of energy and time.
